How do you inspire your team to take risks when the easier thing to do is what we have done before?

I’m the only designer in my office and work for a marketing director. How do I facilitate good feedback for people that don’t speak the lingo? How do I convince my director to spend more money on design?

How do you recommend combining the goals and work of marketing/comm/creative? How should they be working together/how should they be separate?

My company still gives the big thought-leader projects to an outside agency that has worked with us for a long time. How do we transition that work to in-house when out in-house team is already booked with a constant flow of day-to-day internal work?
